Blizzard started this morning. Lost power for a while. We were able to get cattle fed and get the generator set up.
Leading edge of it is here as of 1900

Really windy, thunder storms and a lot of rain.

Expect to find trees down in the morning.

They should have it cleaned up by then.

 As of now we are still snowed in. Got power back. Depending on how bad it is the maintainer will usually show up around noon. I have to move enough around the place to get to my brothers 1/4 mile away so he can help get chores done. He went in the ditch on the way home yesterday and I just left the pickup there. He almost made it. Worst thing is the snow is heavy and wet and there is ice under the snow.

Picked up a used John Deere 4410 with loader and backhoe, as well as a 6x4 gator. Tractor has a total of 504 hours on it and the gator has 308. Both are in pretty good shape, need a couple of things just from sitting, but run well. Kids and the wife have been enjoying the gator, wasn’t able to get it stuck in the snow the past week even though I made some effort at it.

So, for the last 4 days, i have had a lot go on.

Sat, i had to fly to WA.

Sun, repo my car from the ex-wife..... (luckly she gave it back with no issues or fighting)

Mon started the drive back to NE...had some snow around tremonton....and stayed for a few hours rest in ogden, ut.

Tue i made it home safely.

All in all the trip was roughly 2k miles, and 25 hours drive time.  My car used 2.5 tanks of fuel and got 51.5mpg at an average speed of 79mph......too bad i am turning that VW Jetta in (it is one of the vw dieselgate models)

I had a bowl of soup and now have to go get after a little snow blowing of the drifts in the driveway and walk.

Heres a pic for proof of said mpg's

Ken, ill deal with those shenanigans later...............

but, having met Nate in person, I have to wonder what folding up that chunck of man and inserting it in a Jetta would look like.

Reminds me when my neighbor was John Runyan of the Eagles.  When he sat in his lincoln it leaned to one side.

had some fun yesterday.....wok up to a nice cover a ice on everything....getting the daughter to school was an adventure. I was surprised it wasnt delayed (lots of times if we get a fast ice event they'll delay school for a couple of hours. For some reason both the public schools and my daughter's didnt (she goes to a local Christian school). But later in the day I got to see this video from a couple of streets away from us. Fortunately no one hurt.

But yesterday was also my FIL's move. The icing stopped but it still poured all day so it was fun. But we got him moved out of our house where's he's been since he sold his house and into his new retirement living community. He's now there permanent.

Well, I spent a good part of the day adding this new addition to the family.



Yeah no, not the blonde girl we've had her for just shy of 16 years. I'm talking about the 2000 XJ with 6" lift and 31" BFG all terrains 133K on the clock which is my oldest Baylee's technically second vehicle. She bought and sold her first already for a profit. Not what I wanted for her but she paid for it and I guess that's what happens when you're writing the check and you've been raised by a Dad who has had off road capable vehicles your whole life. So I think she may become a member here and start a build thread as Dad teaches her some stuff. It does have a check engine light we will need addressed prior to plating, thinking exhaust.

If I had a nickel for every time I heard this afternoon "I'm so excited” well I still wouldn't be wealthy but my pants would be sagging a bit.......


True story, prior to us receiving this blessing all those years ago her mom had a crappy Chevy cavalier. Momma was worried about her and the soon to be arriving little one with Indiana winters. So I found a used 1996 xj in black that I purchased for them. So full circle this was the vehicle she rode home from the hospital in with Mom telling me I was going too fast at maybe 30 mph, we only lived several blocks from that hospital.

Some hail damage on the hood, and a few small dents that she didn’t care about. Pretty standard for an xj, no real rust at all.

So here’s the deal. Within the last year (I have receipts btw) and less than 5k miles ago it had just shy of $3700 in work done to it including new bfg’s. She paid $3800 for it today.

We’ve been looking for a few months now. I think there are going to be some city / county owned xj’s coming up in another auction soon locally. We missed out on three of them last go around. The one we really wanted sold last & well there were more buyers than xj’s so you can guess how that went. Recall I’m cheap...... :tongue:

So I'm close to being done with my employee evaluations.....mentally brain dead but I did meet one of my sales guys and took posession of his resignation letter today.  4 months in the making.  Tried to give him the respect of exiting on his feet instead of on his back.

I have about 4 more employee review and then I can take a breather......

Post up these reviews, I got burned on mine this year,   They make it a process that if you had a raise last year they have to rate you lower the next year so that someone else can get a raise this year. “ your doing great we appreciate all of your success but.... we are going to give you a mid level rating so we don’t need to give you a raise”

Kind of stupid but what eve.

Are you sure we don’t work for the same company, Dave?  Truth be told though, my boss is extremely fair. We have managed to winnow our all the nonperformers and now have a real solid team of right people who work well together. I got my promotion last year so my rating was lower this year, but with my promotion increase and a smaller raise percentage this year it was still decent.

Those are tough conversations all around.  I prefer to hit them head on and pulled my team in to a room to address them all.

We have a rating system from 1-5 with 3 being "meets expectations".  The company expects us to have the  bell curve centered over the 3, meaning most employees are meeting expectations and then a smaller percentage slightly higher and even a smaller percentage a "5" meaning exceeded expectations and likely a really small percentage a "2", meaning needs improvements.

Those are guidlines and the 1-5 rating is our performance relative to our expectation of each employee.  That's the key.  We have high expectations as a high performing company and when an employee performs at a high level those expectations go up.  In essence the bar, gets raised.  So two poeple dong the same job, one a very high performer and one an average performer, can get ratings that on the surface seem odd.  The high performer can get a 3, because they've shown they are really good at what they do and the average performer could get a 4 or 5 if, in a given year, they really step up their game and exceed expectations.

Now, here is the real trick.  Our numerical ratings does not dictate salary increase, except that if you are rated a 2, needs improvement you would not get a rate increase.

On average, over time, the individual's performance dictates there relative salary level compared to their peers.  While those same two employees might have the ratings discussed above, the higher performer , on an absolute basis, should be higher compensated.

Now for me, the real trick is that I usually only get about 2% of my total salary pool to spend on salary increases.  That makes it tricky to give out increases that are meaningful.  That means some people get less, or none and some get more. 

Tough messages, but that's what they pay me for and why we are an "at will" employer.

Unless you drink the Kool-aide and participate in living The Emperors New Clothes with EVERYTHING that is proposed, you’re set-up for failure.  I fully support the metric used to calculate ratings, but our District has tinkered with it in such a way that unless they want to reward you via your evaluation, they can make it what they want it to be.  We are actually punished by students behavior, breaking school rules, on their phones etc. but we are virtually powerless to do anything about it - that’s the kind of thing that is used to lower ones rating should they want to!

We have a rating system from 1-5 with 3 being "meets expectations".  The company expects us to have the  bell curve centered over the 3, meaning most employees are meeting expectations and then a smaller percentage slightly higher and even a smaller percentage a "5" meaning exceeded expectations and likely a really small percentage a "2", meaning needs improvements.

Those are guidlines and the 1-5 rating is our performance relative to our expectation of each employee.  That's the key.  We have high expectations as a high performing company and when an employee performs at a high level those expectations go up.  In essence the bar, gets raised.  So two poeple dong the same job, one a very high performer and one an average performer, can get ratings that on the surface seem odd.  The high performer can get a 3, because they've shown they are really good at what they do and the average performer could get a 4 or 5 if, in a given year, they really step up their game and exceed expectations.

Now, here is the real trick.  Our numerical ratings does not dictate salary increase, except that if you are rated a 2, needs improvement you would not get a rate increase.

On average, over time, the individual's performance dictates there relative salary level compared to their peers.  While those same two employees might have the ratings discussed above, the higher performer , on an absolute basis, should be higher compensated.

Now for me, the real trick is that I usually only get about 2% of my total salary pool to spend on salary increases.  That makes it tricky to give out increases that are meaningful.  That means some people get less, or none and some get more. 

Tough messages, but that's what they pay me for and why we are an "at will" employer.

We have a similar system. It is still all paper based so there is no real roll up reporting so very subjective. Compounding the problem is all of my group are technical Information System employees. So they don't fit in the normal ranking mode. To be ranked 5 or "Top Performer" the employee needs to be considered one of the top 10% of all 2500 employees. I have several Java Developers where they are the ONLY ONE that could do what they do out of all 2500 employees. So it is poor system when they try to compare a Senior programmer that has been here for 10 years with a Fleet Manager that has been here for 10 years.

The salary increase guidance this year was 3%. Minnesota has a 2.6% unemployment rate right now and IT people are even harder to find. I was in a meeting yesterday with HR where they were showing me their new compensation research database info that they just purchased and how it relates to one of my managers. It had a range of $50,000 from the bottom of the 75 percentile to the top. So basically it is what do you want the number to be. I have always hated research data for compensation comparison because they basically go by title and some generic job description that is about 40% relative. In the end it worked out and I will able to get him a 4.5% increase. So he should be happy with it.

The challenge in competing for employees is our group receives no incentive type of pay. Base salary and that's it. Trying to hire a Project Manager last week. Base was $120K and by the time you added Stock options, 401k match, Bonus, Health premium delta, and other stuff they were over $155K total comp. We couldn't match that and couldn't recruit him.

I had one annual review yesterday, have one today, and then one next week. Mine are not too taxing because they are all very good long term employees. I am pretty lucky that way.

The only way human capital changes is to see high turnover rates. People always complain but few really find a better job.  If they are actually leaving for better jobs then human capital will change the ranges.

This is true in the steel industry, not so much in medical. However, my wife has it down to a science. She has somehow figured out how to keep the good employees happy and the chit stirrers finding other employment willingly.....

This is true in the steel industry, not so much in medical. However, my wife has it down to a science. She has somehow figured out how to keep the good employees happy and the chit stirrers finding other employment willingly.....

She needs to write a book on the process under an assumed name - then you can retire!  That's how good managers should be able to function - my bet is someone above her will eventually find some way to SCREW IT UP!

That's a very good talent to have. My Kat is same/same. Bad ones do not long live when she moves in to take over a new property...

I think TRn called it exactly as my company runes it.    Come to think of it we do have some big offices down in Tex and TRN has yet to say what the large company is from.   We have been getting told at work they are moving corporate offices to Utah for ease of travel ......

One other thing as a leader I believe.  Always have bullets in the gun. I always have 2-3 active relationships with candidates so that when an opening happens I already have someone to put in the job.  It keeps you from making a hire out of desperation which haunts you for years.

That sounds like sound advice Charles.

Currently at the rate she has been moving around & up she has been able to bring good people in & along with her when positions open. A lot of it is being a leader & creating an environment that good employees want to be a part of. That makes recruiting good candidates easier.
